How Does Trust Affect Constructive Deviance?——Influence of Team Trust Climate on Employees' Constructive Deviance

Abstract: This study constructs a dual-stage moderated mediation model based on the affective events theory to explore the mechanism and the boundary condition between the team trust climate and the constructive deviance.A multilevel structural equation modeling is used to analyze the 227 valid data collected through a two-stage survey of 45 work teams in China.The results are as follows:the team trust climate is positively related to employees' constructive deviance;employees' positive emotions partially mediate the influence of the team trust climate on employees' constructive deviance;not only does employees' perceived organizational status moderate the relationship between positive emotions and the constructive deviance,but also it moderates the mediating effect of the team trust climate on the constructive deviance via positive emotions.

摘要: 基于情感事件理论构建了一个两阶段被调节的中介模型来探讨中国文化情境下团队信任氛围影响员工建设性越轨行为的中介心理机制及边界条件。通过分阶段的调研方式,收集45个团队的227份问卷数据,多层结构方程模型数据分析结果发现:团队信任氛围可以有效预测员工的建设性越轨行为;员工的积极情绪在团队信任氛围与员工建设性越轨行为之间起着跨层中介作用;员工的组织地位感不仅正向调节积极情绪与建设性越轨行为之间的关系,还进一步调节团队信任氛围通过积极情绪影响建设性越轨行为的间接效应。
