领导成员交换差异对团队创新绩效的影响——团队成员交换与团队政治氛围的作用

Abstract: Based on the attribution theory and THE social comparison theory, this paper studies the mechanism of leadership-member exchange differentiation influencing the team innovation performance, and tests the mediating and moderating role of the team member exchange and the team political climate. Using sample data of 458 members from 122 teams, this study finds that leadership-member exchange differentiation negatively affects the team innovation performance by significantly affecting the team member exchange negatively, the team political climate moderates the negative relationship between leader-member exchange differentiation and the team member exchange and moderates the mediating effect of the team member exchange on the relationship between leader-member exchange differentiation and the team innovation performance.

摘要: 基于归因理论和社会比较理论,探讨领导成员交换差异对团队创新绩效的影响机制,并检验团队成员交换和团队政治氛围的中介与调节作用。利用来自122个团队458名成员的样本数据进行检验,研究结果表明,领导成员交换差异通过显著负向影响团队成员交换进一步减少团队创新绩效;团队政治氛围在正向调节领导成员交换差异与团队成员交换负向关系的同时,正向调节了团队成员交换在领导成员交换差异与团队创新绩效关系间的中介效应。
