Abstract: Under the background of sharing economy, whether leadership can be shared is a novel and interesting topic. Based on the HLM analysis of 201 leader-employee matching data from 32 teams, this paper studies the relationship between shared leadership and employee voice from the perspectives of conservation of resource theory and social information processing theory. The results show that shared leadership is positively related to employee voice and that this relationship is mediated by psychological ownership. Furthermore, organizational communication openness moderates the direct effect of shared leadership on employee voice, that is, the direct effect is stronger when organizational communication openness is high. Conclusions of this paper enrich the perspectives and achievements of the research on shared leadership, employee voice and the relationship between them, and also provide suggestions for enterprises to promote employee voice under the background of sharing economy.

摘要: “共享经济”背景下,领导力能否被共享是学者们关注的一个新兴话题,也是企业面临的一个选择。本文基于资源保存理论和社会信息加工理论,通过对32个团队201份配套数据的跨层分析,研究了团队中共享领导力对员工建言的影响机制。结果表明:共享领导力正向影响员工建言;心理所有权中介了共享领导力对员工建言的影响;组织沟通开放性在共享领导力对员工建言的影响中具有正向调节作用,即组织沟通开放性越高,共享领导力对员工建言的影响越强。研究结论拓展了共享领导力、员工建言以及二者关系研究的视角与成果,也为“共享经济”背景下企业促进员工建言提供了启示。
