The U-shaped Impact of Negative Workplace Gossip on Employee's Task Performance: Based on the Face Theory

Abstract: The existing research findings are inconsistent with the relationship between negative workplace gossip and employees' task performance. Based on the Face theory, this study further discusses the relationship between the two. Data are collected from 293 supervisor-subordinate dyads in China using the time-lagged and multi-source methods, and hierarchical regression analysis is used to analyze the data. Findings suggest a U-shaped effect of negative workplace gossip on employees' task performance, and face stress plays a mediation role in the curvilinear relationship between negative workplace gossip and employees' task performance. Additionally, collectivism orientation moderates the U-shaped relationship between negative workplace gossip and face stress, and the mediation role of face stress in the U-shaped relationship between negative workplace gossip and employees' task performance.

摘要: 对于职场负面八卦与任务绩效之间的关系,学界的研究结论未达成一致。基于面子理论,本文对职场负面八卦与员工任务绩效之间的关系进行了进一步探讨。通过对293份领导与下属配对的两阶段数据进行分析,结果表明:职场负面八卦与任务绩效之间呈U型关系;面子压力在二者之间起中介作用;集体主义倾向调节职场负面八卦与面子压力之间的U型关系,同时调节面子压力在职场负面八卦与任务绩效U型关系的中介作用。
