包容型领导影响员工创造力的双路径——基于社会学习与社会交换的整合视角

Dual Path of Inclusive Leadership affecting Employee Creativity——Based on an Intergrated View of Social Learning and Social Exchange

摘要: 现有文献探讨了包容型领导对员工创造力的直接影响,但其内在的作用机制尚未得到系统阐释。基于257份领导-员工配对问卷调查,整合社会学习和社会交换理论,以创造自我效能感和领导-成员交换为中介变量,构建并验证包容型领导影响员工创造力的双路径模型。实证结果表明,包容型领导对员工创造力有显著的正向影响,创造自我效能感和领导-成员交换在包容型领导影响员工创造力的过程中发挥中介作用,且领导-成员交换的中介效应显著强于创造自我效能感的中介效应。

Abstract: The existing studies have explored the effect of inclusive leadership on employee creativity, but its internal mechanism still remains unclear. Based on 257 dyad questionnaire into the leaders and employees, this paper integrates social learning and social exchange theory and takes creative self-efficacy and leader-member exchange as mediating variables to conduct and verify the dual path model of inclusive leadership affecting employee creativity. Empirical results show that inclusive leadership has a significantly positive effect on employee creativity and creative self-efficacy and leader-member exchange can significantly mediate the relationship between inclusive leadership and employee creativity. Moreover, the mediating effect of leader-member exchange is significantly stronger than that of creative self-efficacy.
