Abstract: This study investigated the relationship between emotional network embeddedness of team members and team’s emotional capability through situational experiment simulated task urgency. The results show that, centrality of emotional network is positively related to team’s emotional capability, Renqing has a positive impact on team’s emotional capability for its special benefits of repaying favors and showing empathy. Further, this study empirically shows that paternalistic leadership moderates the relationship between emotional network embeddedness of team members and team’s emotional capability .In terms of managerial implications, this study suggests that project managers should pay close attention to team members’ emotional network embeddedness characteristics to utilize the prominent emotional contagion effect. Project managers should also promote benevolent leadership among team members to make synergic atmosphere. This result offers valuable insights and suggestions as to how to increase levels of emotional capability in project management.
摘要: 本研究从家长式领导行为切入,对情感网络中个体情绪资源整合为团队情绪管理能力的路径及基本策略进行了探讨。借助情景实验,得到了如下基本结论:情感网络中中心性高的个体更能够推动团队情绪能力的提升,情感网络中的人情关系建立也能够对团队情绪能力的提升提供心理资本的支持以及合作的默契;仁慈领导的实施在情感网络结构嵌入、关系嵌入与团队情绪能力的转化过程中起到了积极的推动作用,威权领导所起到的作用恰好相反。团队管理者既需要关注非正式的情感网络中个体的角色定位,充分发挥核心成员的情感感召作用,也应该在管理实践中设计和谐、宽容的领导行为模式,提升团队情绪能力。
