组织创新氛围对员工创新行为的影响——创新自我效能感和心理涉入的双重中介效应

摘要: 本文将组织创新氛围分为工作氛围、领导效能和任务属性三个维度,考察员工创新自我效能感和心理涉入发挥中介作用时,组织创新氛围影响员工创新行为的机制。结果表明,组织创新氛围不同维度对员工创新行为的影响存在较明显的路径和效应差别,任务属性对员工创新行为的影响最大,其次是领导效能,工作氛围的影响最小;创新自我效能感和心理涉入发挥了双重中介效应,创新自我效能感通过作用于心理涉入进一步影响员工创新行为。员工创新行为的外部影响因素主要是通过自我心理调适过程发挥作用,揭示出激励员工创新需要关注员工心理变化和工作过程中的组织情境再塑造。

Abstract: On the basis of organizational climate to influence staff innovation theory analysis, analysis of the influence of organizational climate on employee innovation from three dimensions of work atmosphere, leadership effectiveness and task attributes in the case of employees' self-efficacy and psychological involvement plays an intermediary role. In this paper, there is a significant difference in the impact of organizational climate on employees' Innovation; self-efficacy and psychological involvement have dual mediating effects, and self-efficacy is further influenced by psychological involvement in employee innovation; The external factors that affect employee innovation are mainly through self psychological adjustment. All these reveal that the improvement of employees' innovation ability needs to pay attention to the psychological change of employees and the remolding of organizational situation in the process of work.
