追寻职业使命感对员工工作投入的影响机制研究

Research on the Influence Mechanism of Pursuing the Sense of Professional Mission on Employees' Job Engagement

摘要: 职业使命感是现代社会个体追寻精神财富与生命意义的重要表征,需要进一步拓展职业使命感的研究边界,探讨追寻职业使命感对员工工作投入的影响机制。以意义建构理论和个体组织契合理论为基础,本研究探索追寻职业使命感对员工工作投入的影响机制,分析工作重塑的中介效应以及精神型领导的调节效应。通过两阶段跟踪调查法收集有效样本进行实证分析,结果表明,追寻职业使命感会促进员工工作投入和工作重塑水平,认知重塑和关系重塑在追寻职业使命感对员工工作投入的影响中存在显著的中介效应,而精神型领导显著调节认知重塑和关系重塑的中介效应。本研究创新性地探索处于追寻职业使命感状态员工的职业行为影响机制,深化职业使命感理论研究的同时,亦为企业提升员工工作投入水平提供相应的实践建议。

Abstract: The pursuit of life's meaning is a fundamental human motivation, and career calling is an important representation of individuals seeking spiritual wealth and life meaning in modern society. It also serves as a significant driving force for individuals to actively engage in their work. In the new era, enterprise employees should enhance their sense of mission, vigorously promote the spirit of model workers and craftsmanship. For individuals, embedding the spirit of model workers and craftsmanship into their career path is the process of searching for a calling. Therefore, it is crucial to research on employees' search for a calling. However, existing studies have not provided systematic research evidence and conclusions on whether employees in the search for a calling state exhibit positive work behaviors, and how organizations can motivate employees searching for a career calling to engage in positive work behaviors.
Therefore, this study, based on the Meaning Construction Theory and the “Person-Organization Fit” theory, explores the mechanism through which the search for a calling influences employees' job engagement. By introducing job crafting to measure individuals' sense-making through proactive behaviors and the spiritual leadership variable to measure the extent to which organizations satisfy employees' spiritual needs, the study analyzes the mediating effect of job crafting and the moderating effect of spiritual leadership, aiming to unveil the “black box” of the mechanism by which the search for a calling affects employees' work behaviors.
Using the valid samples collected through a two-stage survey, the empirical study finds that the search for a calling promotes employees' levels of job engagement and job crafting. Cognitive crafting and relational crafting significantly mediate the effect of search for a calling on employees' job engagement. Additionally, spiritual leadership significantly moderates the mediating effects of cognitive crafting and relational crafting. This implies that search for a calling enhances employees' levels of job engagement by increasing their cognitive and relational crafting. Spiritual leadership facilitates “Person-Organization Fit, ” reducing individuals' sense of ambiguity regarding their career meaning, thereby reducing the extent to which employees engage in job crafting behaviors to enhance their levels of job engagement.
This study contributes to theoretical innovation in two main aspects. Firstly, it expands the research boundaries of career calling by exploring the levels of job engagement and underlying mechanisms among employees in search for a calling. Secondly, this study creatively integrates the Meaning Construction Model into the mechanism research of career calling pursuit, providing new insights for career calling research and extending the application scenarios of the Meaning Construction Model.
In terms of practical value, empirical evidence from this study demonstrates that encouraging employees to pursue career calling is a win-win approach in human-oriented management. It not only enhances organizational performance and vitality but also fosters individuals' sense of meaning and value. Furthermore, the study findings suggest that spiritual leadership can guide employees in seeking and constructing meaning, alleviate negative emotions such as confusion and uncertainty among employees in pursuit of calling, and help them better understand the significance and mission of their careers, which facilitates successful perception and enactment of career calling among employees.
