心理资本对员工不安全行为的影响机制研究——一个有调节的链式中介模型

Study on the Mechanism of Psychological Capital Influencing Employees' Unsafe Behavior: A Moderated Chain Mediation Model

摘要: 多数生产安全事故都与人的不安全行为相关,消减员工不安全行为是以高水平安全保障企业高质量发展的重要基础。基于资源保存理论,将工作压力和情绪耗竭作为中介变量,构建心理资本驱动员工不安全行为的链式中介模型,并进一步探讨正念的调节作用。通过对227份有效问卷的调查,实证分析发现:心理资本负向影响员工不安全行为;工作压力和情绪耗竭分别在心理资本对员工不安全行为的负向影响中起单独中介作用及链式中介作用;员工正念通过缓和情绪耗竭对员工不安全行为的影响,进而对链式中介路径起负向调节,即员工正念越高,情绪耗竭对员工不安全行为的正向影响越弱,工作压力和情绪耗竭在心理资本与员工不安全行为间的链式中介效应越弱。研究结论既为揭示员工不安全行为的消减机制提供了新的理论阐释,也为企业优化安全生产管理体系提供了实践参考。

Abstract: Based on the resource conservation theory, this paper introduces work stress and emotional exhaustion as mediating variables to construct a chain mediation model of psychological capital driving employees' unsafe behaviors and further discusses the regulatory role of mindfulness. Through a questionnaire survey of 227 employees, it is found that psychological capital negatively affects employees' unsafe behaviors. Job stress and emotional exhaustion play separate mediating roles and chain mediating roles in the negative influence of psychological capital on employees' unsafe behaviors, respectively. By moderating the impact of emotional exhaustion on employees' unsafe behaviors, employees' mindfulness negatively regulates the chain mediated path, namely, the higher the employees' mindfulness, the weaker the positive effect of emotional exhaustion on employees' unsafe behaviors, and the weaker the chain mediating effect of job stress and emotional exhaustion between psychological capital and employees' unsafe behaviors. The findings of the study not only provide a new theoretical explanation for revealing the abatement mechanism of employees' unsafe behaviors, but also offer a practical reference for enterprises to optimize their safety production management system.
