“助力”还是“掣肘”?人-AI协作对员工工作投入的双刃剑效应

Boosting or Hindering: The Double-Edged Sword Effect of Human-AI Collaboration on Employee Work Engagement

摘要: 随着人-AI协作新工作形态的普及,人-AI协作对员工工作投入的影响日益加深,但现有研究对二者之间的关系尚存争议。基于工作要求-资源模型,本文将人-AI协作区分为增强型与阻碍型,并通过三时点的问卷调查与情境实验,检验了两类人-AI协作对工作投入的差异化作用机制。结果表明,增强型人-AI协作通过提升心理可得性促进工作投入,而阻碍型人-AI协作则通过引发心理契约违背抑制工作投入;AI知识在这一过程中发挥调节作用,高AI知识水平强化了增强型协作对心理可得性的积极效应,也缓冲了阻碍型协作对心理契约违背的影响。研究揭示了人-AI协作影响工作投入的双路径机制与边界条件,为组织合理部署AI技术、优化人-AI协作模式提供了理论依据与实践启示。

Abstract: With the widespread adoption of the new work form of human-AI collaboration, its impact on employees work engagement has become increasingly profound. However, the existing research remains divided on the relationship between human-AI collaboration and employees work engagement. Drawing on the Job Demands-Resources model, this study firstly divides human-AI collaboration into two types:the enhanced one and the impeded one, and secondly,through carrying out a three-wave survey (N=360) and a scenario-based experiment, the study examines the differentiated mechanisms through which these two types affect work engagement. The results indicate that the enhanced human-AI collaboration promotes work engagement by enhancing psychological availability, whereas the impeded human-AI collaboration suppresses work engagement by triggering psychological contract breach. AI knowledge plays a moderating role in this process. Higher levels of AI knowledge strengthen the positive effect of enhanced collaboration on psychological availability and buffer the impact of impeded collaboration on psychological contract breach. This study reveals the dual-path mechanisms and boundary conditions through which human-AI collaboration influences work engagement, which provides theoretical foundations and practical implications for organizations to deploy AI technologies appropriately and optimize human-AI collaboration types.
