组织公民行为到不道德行为的衍变——一个被调节的中介模型

Abstract: This study adopts the multi-time point data collection method and conducts a survey of 308 employees to examine the mechanism of transformation from organizational citizenship behavior to unethical behavior. Results of the study are as follows: organizational citizenship behavior can transform into unethical behavior through moral credits and ego-depletion; abusive supervision moderates the positive effects of moral credits and ego-depletion on unethical behaviors; abuse supervision moderates the mediated relationship through moral credits and ego-depletion. The research results are helpful for enterprises to correctly balance the psychological state of employees with organizational citizenship behavior and promote active management of employees.

摘要: 本研究采用多时点的数据收集方法,通过对308名员工的有效问卷调查,探讨组织中员工不道德行为的衍变机制。研究结果表明,组织公民行为会通过道德信誉和自我损耗衍变为不道德行为。同时,辱虐管理调节了道德信誉和自我损耗对不道德行为的正向作用;辱虐管理调节了道德信誉和自我损耗在组织公民行为和不道德行为之间的中介作用。研究结果有助于帮助企业正确把握员工的心理状态与组织公民行为的平衡,促进对员工的积极管理。
